The question the whole trade is asking
Who’s going to do this work, and how do we prepare them to do it well? On the Flow Lab Podcast, hosts Ben Walker and Sam Myers put that to Xavier Walter, Outreach Director at the Building Performance Association and a Navy veteran who built a home-performance career without a college degree. His through-line: the future belongs to contractors who solve the whole house, not just swap the box.
The real workforce fix is backing the employer, not filling seats
For 10 to 15 years, Walter says, the industry’s instinct was to “get as many butts in seats as we can,” prop up training centers, and sort out jobs afterward. Smaller shops were left struggling to find quality hires and absorb non-billable training time.
His answer is registered apprenticeship — the model electricians and plumbers have used for decades, now carrying BPA-held standards approved by the Department of Labor for energy auditors and weatherization laborers. Instead of training someone to pass an exam, it gives a small shop a real structure: a plan for what a new hire learns from month one through twelve, clear credentials and where to earn them, and reimbursement for training and non-billable time through state and federal dollars like the Training Residential Energy Contractors (TREC) grant in the Inflation Reduction Act. The point, Walter says, is to “give these employers and their new hires … what they need to learn to do the job right, versus let’s just train them to pass an exam somewhere for some credential.”
HVAC is still the tip of the spear
When a homeowner has a comfort, humidity, or high-bill complaint, they call their HVAC contractor — not a building scientist. That puts HVAC on the front line for problems that often start in the building itself.
“The HVAC contractor is really the tip of the spear, and always has been,” Walter said. The trade is changing to match: “What used to be a crescent wrench is now a multimeter or a field piece of equipment.” The contractors pulling ahead are the ones who understand the house as a system and use that to size and install equipment correctly — verifying the work with a duct tester and pressure diagnostics instead of assumptions.
A building science class beats a wet finger in the air
Walter’s advice to HVAC contractors is refreshingly low-barrier: take a building science principles class, refresh what you learned in grade school about how a house works, and you’ll make better calls. No new stack of exams required.
His case for it is bluntly practical. “The old way of doing business, which does not work anymore,” he said, is “licking your finger and putting your finger in the air” — guessing. “Now we can measure things. We can be a lot more specific.” It matters because a heat pump installed wrong, even a subsidized one, can cause real damage:
- Mold and moisture problems.
- Carbon monoxide risk.
- Electric bills through the roof when a home is pulled off gas and put all-electric without the envelope work.
- Or a system that simply never works.
Weatherization and HVAC make more money working together
Weatherization pros already have the skills many HVAC contractors need nearby: air sealing, insulation, blower door testing, and a system view of the house. Walter’s pitch is to pair them, with money flowing both directions.
In a practical version, the work splits cleanly and money flows both directions: an energy auditor sizes the job, tests out the home, and runs quality control to match equipment for the installer, in exchange for a fee. It raises the homeowner’s ticket but solves the actual problem. “It reduces callbacks,” Walter said. “It’s all about the money.” That, plus the word of mouth, beats a fast box swap that leaves the cause untouched.
Homeowners buy comfort, not a $30 utility savings
People rarely call about efficiency. They call because something feels wrong — the upstairs never matches the downstairs, the house smells musty, there’s too much dust, or the system runs constantly and nobody’s comfortable. The win is the felt outcome, not the line on the bill.
“I’ve never had a customer jumping up and down at … the grocery store saying, ‘Oh my gosh … you saved me 30 bucks a month,’” he said. “They say … ‘I feel so much more comfortable in my house.’” Walter expects the market to lean more on that consumer demand and less on subsidy over time, though efficiency stays valuable — “the best kilowatt is the one that you don’t have to buy.” The contractors who ask about pain points and listen will be the ones who thrive.
There’s more than one way to make money with a blower door
The same skills and the same tool work across new and existing construction — two silos Walter thinks practitioners wrongly keep apart — and they reach well beyond homes:
- Chemical-plant safe rooms, verified with a blower door to hold “under one air change per hour, so that people have some time for the smoke to clear” in a meltdown.
- Tobacco fumigation chambers that were failing because no one knew how airtight the building was.
- New and existing homes alike — same competencies, same tool, on both sides of a divide many practitioners never cross.
As more industries grasp the value of airtightness, he expects more of this obscure, high-value work to surface.
The trade moves forward when expertise gets passed along
Walter learned to build his business at BPA’s National Home Performance Conference, and he wants HVAC contractors there for the same reason: hands-on time with the tools, deeply technical sessions from educators like Allison Bailes and John Tooley, and the chance to network with practitioners in their own state. This year it’s in Columbus, Ohio, April 13–16, and includes a live Flow Lab episode about a commercial weatherization job on a Chicago firehouse.
His closing was a charge to the field. “It’s incumbent upon us to help the next group of folks,” he said — to mentor, answer the stupid-seeming question, and “be less proprietary and just more giving with our efforts and our time.” It’s the same theme we explored in our recap on rethinking trade training.
